The purpose of this study is to investigate the determinants of career commitment in the case of deluxe hotel & resort culinary staff. The research model was built on the basis of the literature review of the previous studies, which contains five factors: job characteristics, perceived organizational support, organizational justice, career characteristics and demographic characteristics. The total effective sample sizes of 286 were collected between June and July 2012 by convenience sampling.
The results of this study were as follows: Firstly, all factors of job characteristics show to affect positively on the career commitment. The comparative influences of job characteristics affect on the career commitment as task identity, skill variety, feedback, autonomy, and task significance in order of impacts.
Secondly, all factors of perceived organizational support(POS) show to affect positively on the career commitment. The comparative influences of POS affect on the career commitment as co-worker trust, perceived organizational support and leader trust in order of impacts.
Thirdly, two factors of the organizational justice show to affect positively on the career commitment. The comparative influences of the organizational justice affect on the commitment as the interactional justice and the distributive justice in order of impacts. But the procedural justice does not show significant impacts on the career commitment.
Fourthly, all factor of career characteristics show to affect positively on the career commitment. The comparative influences of career characteristics affect on the commitment as career satisfaction and career prospects in order of impacts.
Lastly, two factor of the demographic characteristics show to affect positively on the career commitment. The comparative influences of the demographic characteristics affect on the commitment as sex and age in order of impacts. But there was no significant difference in the educational levels and job tenure on the basis of the statistical analysis.
In conclusion, it is very important to build the promotive circumstance for the motivation towards career commitment on the organizational system. And it is necessary to review the index of career commitment and the institutions do enhance individual career management for the organizational dimension and the development of the members of their institutions.
