This study was conducted to see the effects of job stress on organizational citizenship behavior(OCB) and intention to leave, and to verify the effects of moderating organizational support. To do this, a total 250 hotel employees working in seoul were surveyed. Analyzed results through hypothesis testing were summarized as follows. First, Hotel employees` job stress had a negative effects on OCB. Specially role ambiguity is an important factor determining altruistic orientation. Second, Hotel employees` job stress had partially positive effects on intention to leave. additionally, only role ambiguity had a casual relationship. Third, organizational support played moderating roles in the relationship between job stress and OCB. Fourth, organizational support played moderating roles in the relationship between job stress and intention to leave. These result provided the implication that to reduce job-related stress and to enhance organizational support in order to improve stable culture and OCB are needed more than anything.
